Abstract

본 연구의 목적은 아동양육시설 종사자의 감정노동과 직무스트레스의 관계에서 긍정심리자본의 매개효과를 검증함으로써 아동양육시설 종사자의 직무스트레스를 예방 및 감소시킬 수 있는 방안을 모색하는 데 있다. 이를 위해 제주지역 아동양육시설 종사자 217명을 대상으로 설문조사를 실시하였다. 분석방법으로는 SPSS 프로그램을 활용하였고, 주요변수의 기술통계와 상관관계, 위계적 다중회귀분석을 실시하였으며, 매개효과의 유의성 검증을 위해 PROCESS Macro Model 4를 활용하였다. 주요 분석결과는 다음과 같다. 첫째, 감정노동이 증가할수록 직무스트레스는 증가하는 것으로 나타났다. 또한 감정노동과 직무스트레스의 관계에서 긍정심리자본의 매개효과를 검증한 결과, 긍정심리자본의 부분 매개효과를 확인하였다. 이는 감정노동이 긍정심리자본을 감소시키고, 긍정심리자본이 감소하면 직무스트레스가 증가하는 것을 의마한다. 이러한 결과를 바탕으로 아동양육시설 종사자의 직무스트레스에 미치는 부정적 영향을 완화하기 위해 긍정심리자본 향상을 위한 실천적 방안에 대해 논의하였다.
