Abstract

본 연구는 조용한 사직(quiet quitting) 현상을 개인의 특성 요인에 국한하지 않고, 상사의 직무 스트레스 대처 전략과의 사회교환관계 속에서 이해하고자 하였다. 구체적으로 상사의 문제중심 대처(problem-focused coping)와 정서중심 대처(emotion-focused coping)가 부하직원의 지각된 내부자 지위(perceived insider status)를 매개로 조용한 사직에 어떠한 영향을 미치는지를 검증하였다. 국내 공공부문, 공공기관, 대기업에 종사하는 20~40대 직장인 540명을 대상으로 설문조사를 실시하고, 구조방정식모형을 통해 가설을 검증하였다. 분석 결과, 문제중심 대처는 조용한 사직을 직접적으로 유의하게 감소시키는 반면, 정서중심 대처는 조용한 사직을 증가 시켰다. 또한 문제중심 대처는 지각된 내부자 지위를 높이는 긍정적 효과를 보였으나, 지각된 내부자 지위는 오히려 조용한 사직을 증가시키는 역설적 결과를 나타냈다. 이는 문제중심 대처가 조용한 사직을 억제하는 보호 요인으로 작용하는 동시에, 내부자 지위를 매개할 경우 간접적으로는 조용한 사직을 촉진할 수 있는 이중 경로를 가짐을 의미한다. 본 연구는 첫째, 내부자 지위가 항상 긍정적 결과를 보장하지 않음을 밝혀 그 개념의 양면성을 제시하였다. 둘째, 상사의 대처전략이 사회교환 규칙을 통해 부하의 참여 및 철회 행동으로 연결되는 과정을 규명하였다. 이러한 결과는 조용한 사직을 단순한 무관심이 아닌 교환 불균형에 대한 합리적 대응으로 재해석할 수 있음을 시사하며, 실무적으로는 내부자 관리와 교환 균형 유지, 문제중심 대처 역량 강화의 중요성을 강조한다.
