AbstractObjective: The objective of this article is to develop an integrated theoretical framework for understanding employee well-being. Specifically, the study aims to examine how psychological safety, compassion, and or ganizational climate interact to influence employees’ holistic well-being. The article seeks to elucidate the complementary roles of these three constructs in shaping the employee experience and fostering a sustaina ble culture of well-being within organizations. Furthermore, it aims to consolidate fragmented approaches in the existing literature by proposing a conceptual model that can guide future empirical research. Research Design & Methods: This study employs a conceptual research design aimed at developing an inte grated theoretical framework linking psychological safety, compassion, and organizational climate to em ployee well-being. A narrative review of the existing literature was conducted to synthesize key theoretical perspectives and identify the mechanisms connecting these constructs. The study then integrates insights from organizational psychology and related fields to propose a unified conceptual model. Finally, theoretical propositions are formulated to guide future empirical research. Findings: The theoretical analysis indicates that psychological safety, compassion, and organizational climate function as mutually reinforcing constructs that collectively shape employee well-being. The integration of these elements suggests that a supportive organizational climate strengthens both psychological safety and compassionate interactions, thereby enhancing employees’ emotional, social, and professional well-being. The proposed framework also highlights that compassion acts as a mediating mechanism that transforms a positive climate into meaningful interpersonal support, while psychological safety enables employees to fully benefit from such supportive environments. Overall, the findings present a cohesive model demonstrating how these three constructs interact to create a sustainable foundation for employee well-being. Implications & Recommendations: The proposed framework highlights that fostering psychological safety and compassion within a supportive organizational climate can significantly enhance employee well-being and engagement. Organizations are encouraged to implement policies and practices that promote compassionate interactions and a safe, trust-based environment. The model also provides a foundation for future empirical research to examine and refine the relationships among psychological safety, compassion, and organizational climate. Contribution & Value Added: This study provides a theoretical framework that integrates psychological safety, compassion, and organizational climate with employee well-being, addressing the fragmented ap proaches in existing research. The proposed model offers actionable insights for both scholars and practition ers to enhance holistic employee well-being, while also serving as a foundation for future empirical studies and organizational interventions.
